With neurodiversity now recognised as an essential aspect of workplace strategy, designing offices that support neurodivergent employees establishes the foundation for a truly inclusive environment.

Creating inclusive spaces not only supports neurodivergent team members but also enhances productivity and wellbeing for all employees.

To better understand the real-world impact of office design on employees with ADHD, we spoke with Warwick Batts, our Client Services Manager who has first-hand experience navigating workplace environments with ADHD.

Understanding how inclusive office design supports ADHD in the workplace

Research indicates that workplace environments can significantly impact an individual's ability to maintain focus, regulate energy levels, and manage time effectively. With approximately 1 in 20 adults affected by ADHD, thoughtful workplace design becomes not just an inclusion initiative, but a business priority.

Unlike other neurodivergent conditions, ADHD often involves challenges with dopamine regulation and executive function, which can be either supported or hindered by the physical environment. Environmental distractions in poorly designed spaces can substantially impact concentration and work performance for employees with ADHD.

Design elements supporting ADHD in the workplace

The most effective ADHD-friendly offices incorporate clearly defined zones that support different working styles and energy levels throughout the day.

Focus zones

Serve as dedicated quiet areas with sound-dampening materials and minimal visual distractions, providing essential spaces for deep work and concentration. These areas should feature adjustable lighting, comfortable seating, and acoustic solutions that minimise environmental disruptions.

Collaboration spaces

Need clear boundaries and purpose, helping contain noise and movement to specific zones while preventing disruption to those requiring quiet focus. The key lies in creating distinct transitions between these areas, allowing employees to mentally prepare for different work modes.

Energy release areas

These spaces support physical movement and activity, helping regulate energy levels and improve focus throughout the day. Modern offices are incorporating everything from standing desks to dedicated exercise areas, recognising that movement is often essential for maintaining attention and productivity.

Day to day, I work at my desk, but the focus room is where I find it easiest to get deeply focused on work. Noises and people can be very distracting.

Environmental control and sensory management

Successful ADHD-friendly offices prioritise individual control over the immediate work environment. Lighting plays an important role, with adjustable systems allowing employees to control brightness and temperature according to their needs. Natural light should be maximised while providing options for glare reduction and personal task lighting to accommodate different sensitivities and preferences.

Acoustic design requires a sophisticated approach that goes beyond simple noise reduction. Strategic use of sound-masking technology, acoustic panels, and buffer zones helps manage noise levels without creating an unnaturally quiet environment. The goal is to create a comfortable acoustic atmosphere that supports both focus and collaboration.

Temperature regulation, often overlooked in traditional office design, becomes particularly important in ADHD-friendly spaces. Key considerations for environmental comfort include:

  • Localised control: Provide adjustable temperature settings in different zones where possible
  • Air quality: Ensure proper ventilation and air circulation throughout the space
  • Consistent comfort: Maintain stable temperatures to support cognitive function and attention span

Temperature can be a major distraction. When the environment is too hot or too cold, it becomes another thing my brain needs to process, taking away focus from my actual work.

The impact of colour palette on focus and productivity

The visual environment, particularly colour choices, plays a role in creating ADHD-friendly workspaces. While vibrant colours may seem engaging and energising in theory, they can often create additional visual stimuli that individuals with ADHD must process, potentially diverting attention from tasks.

This insight aligns with research suggesting that people with ADHD can be more sensitive to visual stimuli, with bright or contrasting colours potentially triggering distraction or visual stress.

For optimal focus, consider implementing:

  • Neutral base colours: Soft whites, muted blues, gentle greens, and warm beiges create calm backgrounds that don't compete for attention
  • Strategic colour accents: Use brighter colours purposefully in areas designated for creativity or collaboration, but keep focus zones more subdued
  • Consistent colour schemes: Abrupt colour changes between spaces can be jarring and require additional mental processing
  • Matt finishes: Glossy surfaces can create glare and visual distraction, while matt finishes are easier on the eyes
  • Natural elements: Incorporating wood tones and plant life provides visual interest without overwhelming stimulation

These principles don't mean creating sterile or boring environments. Rather, they establish a balanced visual foundation that supports attention while still maintaining an aesthetically pleasing workspace that benefits all employees.

The colour palette of an office is very important. Bright colours and shapes can be distracting, neutral colours and minimalistic design can help with focus.

Strategic implementation enhances ADHD in the workplace

Sound-insulated work pods provide essential quiet spaces for focused work or phone calls, offering refuge from overwhelming stimuli. These should be easily accessible throughout the workspace, allowing employees to quickly transition when needed.

Beyond standard ergonomics, consider incorporating dynamic furniture fidget-friendly features and movement-supporting elements such as wobble chairs, desk cycles, or standing desk converters. These options support ADHD employees to regulate their energy levels and stimulation while maintaining productivity.

Creating the right environmental conditions can help employees tap into periods of intense concentration and creativity. This might include dedicated project spaces where work can remain set up across multiple sessions, reducing the cognitive load of repeatedly starting and stopping tasks.

Technology integration

Modern workplace technology enhances the ADHD-friendly office experience through intuitive solutions that reduce cognitive load. Smart room booking systems simplify the process of finding appropriate work spaces, while environmental control apps give employees direct control over their immediate workspace conditions.

Focus-supporting tools, from white noise machines to time management systems, can be seamlessly integrated to support individual work styles.

When designing office spaces, we must look beyond aesthetics to understand the diverse neurocognitive needs of employees. A truly effective workplace isn't just visually appealing, it's purposefully crafted to support how different minds work, process information, and interact with their environment. By analysing these behavioural patterns and neurocognitive differences, we create spaces where everyone can thrive, not just survive.

Business benefits of supporting ADHD in the workplace through design

The implementation of ADHD-friendly design principles delivers substantial returns on investment across multiple areas:

  • Measurable productivity gains: Employees experience improved focus in environments with dedicated quiet spaces, leading to higher task completion rates
  • Enhanced well-being: Thoughtfully designed spaces reduce environmental stress, resulting in decreased absenteeism and improved mental health outcomes
  • Talent attraction and retention: Companies demonstrating commitment to inclusive design attract top talent seeking progressive workplace environments
  • Financial returns: Reduced turnover rates and increased productivity contribute to substantial cost savings over time
  • Improved team collaboration: Well-designed spaces support both focused work and effective team interaction, enhancing overall workplace dynamics

Key steps to supporting ADHD in the workplace

Creating an ADHD-friendly office environment requires a thoughtful, phased approach. Key steps include:

  1. Initial assessment: Evaluate current space usage patterns and gather employee feedback about environmental challenges and preferences
  2. Strategic planning: Develop a comprehensive workplace strategy that identifies both immediate improvements and long-term modifications
  3. Phased implementation: Begin with high-impact, low-disruption changes while planning for more substantial renovations
  4. Continuous improvement: Maintain open communication channels and regularly collect feedback to refine and adjust the space as needed

A positive work environment makes all the difference. When I have the right physical setup, I do my best work.
